谈薪与升职

先把最重要的一条说清楚:在美国,没有人会主动给你加薪。 预算是存在的,但它是留给开口的人的。年度评估上写一句 Exceeds expectations 不会自动变成钱,那个钱要你自己去要。这是中国专业人士在美国职场亏钱最多的地方——不是英语不好,是等着被看见。
中美在这件事上的默认假设完全不同。在中国,涨薪常常是公司统一安排、按年头、或者领导决定;主动去谈容易被理解成"心思活了"。在美国,谈薪是员工的责任,本质是"重新给你的价值定价",是一件正常、专业、被期待的事。只要你方式对,开口不会被记恨;不开口,五年后你会比同级别敢谈的同事少一大截,而且这个差距是按复利算的。

什么时候开口?三个自然的时间点:年度评估(annual review)周期前后、年中(mid-year)的窗口、以及拿到 offer 的那一刻。offer 阶段是你这辈子议价权最大的时刻,因为它还没成交。另外记住一句:答案经常是"不行",但"不行"在美国多半是 not yet,后面通常跟着一个日期。你要做的是把那个日期问出来。
最后一条:当场不要答应。 对方给了数字,你说 I'd like to think about it. Can I get back to you by Friday? 是标准动作,不是不礼貌。当场 OK, I accept 才会让对方怀疑你之前的要价是虚的。
钱谈不动的时候,先别急着结束对话——把钱拆开。 基本工资(base)通常真的被级别区间和预算卡死,这是招聘方最没有权限动的一块;但**签字费(signing bonus)**是一次性支出,不进基本工资结构,招聘方往往有独立的额度;**股权(equity / RSU)**的授予量在同一个级别里有活动空间;六个月后的一次提前评估则是在用时间换空间。所以听到 The base is fixed,正确的反应不是继续施压,而是换一条线接着谈:If the base is fixed, is there anything on a signing bonus? / Is there room on equity instead? / What about a six-month review with a set number attached?
但也别把自己谈成"什么都想多要一点"。下面这句话很有用,它让对方知道你要的是一个能安心签下的决定,不是在抠最后一块钱:I don't want to nickel-and-dime this. I just want to make a decision I won't second-guess in six months.
晋升谈的是标准,不是年头。 I've been here four years 这类话在美式评估里几乎没有分量。管用的只有三样东西:scope(你负责的范围)、impact(你带来的结果)、visibility(有多少人知道)。所以别问"我什么时候能升",要问 What would it take? / What does the gap look like? / What would need to be true by the end of the year?——把标准问成具体的、可以在文档里核对的东西。对方说 not this cycle 不代表结束,你可以把"不行"翻译成"有条件的行":So if I hit those two things, we're having a different conversation in June.
手上有一个更高的 offer,怎么用是这一篇里最容易翻车的一步。 正确做法是只告知事实和决定时间点,不威胁、不比价:I have another offer with a deadline of next Friday. / I'm not trying to get into a bidding war. I'm not trying to leverage you. I just want you to know where I am. 一旦说成"不给加薪我就走",在美式职场里基本等于关系终止,除非你真的准备走。
收到 offer 的电话:先问区间,不报数字

口语小注
1. jump on 是"接起电话"的口语说法。
Thanks for jumping on 是电话会议里最常见的开场,意思是"谢谢你上来接这个电话"。别人对你说这句,回 Thanks for calling. 或者 Happy to. 就行,别说 You're welcome,听起来答非所问。
2. 被问现薪时,I'd rather not get into that 是安全的挡法。
美国越来越多州(加州、纽约、科罗拉多、华盛顿等)法律禁止雇主问候选人当前薪资,所以这句话完全在规则之内。关键是挡完要立刻给替代方案,只挡不给会显得防备:I'd rather focus on what this role is worth in the market.
3. band 是薪资区间的行业说法。
band(或称 pay band、salary band)指一个级别对应的薪资上下限。听到 The band is 165 to 190 就该明白:175 只是这个区间里靠下的位置,不是天花板。
4. 报价之后不要马上接话。
Dana 说完 Base is 175,你可以先回一个 Okay. 然后停两三秒。这两三秒是白送的——对方常常会自己补一句 but there's room to move。中国人习惯用说话填满空白,这里恰恰相反。
跟现任经理谈加薪:给区间、给依据

口语小注
1. 别说 I need more money,要说依据。
I need 讲的是你的处境,公司没有理由为你的处境加预算。Based on my research and what I've taken on 讲的是市场和你交付的东西,对方才有得答。这一句之差,决定了这场对话是"求"还是"谈"。
2. I'll be straight with you 是好信号,不是坏消息。
经理说这句,说明他准备给你真实信息(比如区间上限),而不是客套。正确接法是 Okay. Can I ask what the range is for this level?——继续问事实,别急着辩解或者降价。
3. I'm not talking to anyone else 这句要慎用。
只有在你真的没在面别家的时候才能说。一旦说了又被发现你在面别家,你在这一轮的信用就没了。如果你想保留别的选项,就别说这句话,改成 I want to know there's a path here. 一样能表达重点。
4. on-call lead 和 unblocked 是加薪谈话里的硬词。
on-call(值班待命)、unblock(把卡住的事解开)这类词在美式职场里比 I worked very hard 有分量得多。谈薪要报"你解开了什么",不是"你有多累"。

口语小注
1. capped 和 band 是同一套语言。
capped at 180 意思是这个级别的基本工资到 180 就到头了。听到 capped 你可以再确认一次 Is that a hard cap?——有时候"封顶"是招聘方的习惯说法,有时候真的是死线,问一句不亏。
2. cliff(悬崖期)是股权里最容易吃亏的地方。
美国公司最常见的股权结构是 4-year vest with a 1-year cliff:干满一年,25% 一次性归属;之后按月或按季度归属。 也就是说,如果你在第 11 个月离职,股权部分是零。谈 offer 时一定要把 cliff 和 vesting 问清楚,别只看总数。
3. 签字费的 clawback 是真实存在的条款。
clawback 指"要把钱退回去"。常见做法是:签字费分十二个月"挣得",你如果在十二个月内自己离职,需要按比例或全额退还。这不是对方在吓你,是标准条款——但一定要在签字之前问明白,别等离职时才发现。
4. 一次性收入(签字费)比基本工资好谈,但只值一次。
基本工资会年年跟着涨薪复利,签字费只拿一次。所以合理的排序是:先争基本工资;基本工资真封顶了,再拿签字费和股权补齐第一年的差额,同时用一个带日期的评估把第二年的空间定下来。
5. 别忘了非现金的条件。
远程天数(remote two days a week)、弹性上下班、额外的年假、培训预算,这些通常不进薪酬区间,所以批起来比钱容易得多,但对你的实际价值可能相当于几千美元。Dana 那句 there's usually more room on things that aren't cash 就是这个意思——钱谈不动的时候,把清单从"钱"扩到"条件"。
6. nickel-and-dime 是"一分一厘地抠"。
I don't want to nickel-and-dime this 是在告诉对方:我不是来磨每一块钱的。这句话很好用,因为它既说明你不打算无限拉扯,又让下一步的要求听起来是"为了做决定",而不是"为了多要"。

口语小注
1. What would it take? 比 When am I getting promoted? 高一个档次。
前者是在问标准,后者是在问时间。问时间,对方只能给一个他并不控制的日期,或者一句 not yet;问标准,对方就得给你一张具体的清单,而清单是可以在文档里核对的。谈晋升谈的永远是标准,不是年头。
2. calibration 是决定你升不升的那个会。
大公司的评级不是经理一个人说了算:所有总监(有时还有 HR)坐在一起,把同一级别的人横向排一遍,这叫 calibration(评级校准会)。所以你经理在会上的那份写材料,就是你在场时的全部发言。这就是为什么 Can we put that in the review doc? 这么重要——你不在这房间里,文档在。
3. not this cycle 不是句号。

4. tech lead 说的是活,不是头衔。

口语小注
1. 摊牌的三件套:事实、切割、时间点。
顺序永远是:先说事实(I have another offer with a deadline of next Friday.)→ 再切割动机(I'm not trying to leverage you.)→ 最后给答复时间(I'll give you an answer by Wednesday either way.)。三样少一样,这句话都容易被听成威胁。either way 尤其重要——它说明你是真的在做决定,不是在逼对方。
2. 绝对不要说"不给加薪我就走"。
If you don't raise my salary, I will leave 在美国职场是关系终止级的句子。它把一场关于价值的对话变成了一场关于服从的对话,经理的第一反应不是去找钱,而是去准备你的交接。想表达同样的意思,就说 I'd rather stay, but I need to know there's a path here.
3. 不要报对方的数字。
一旦你报出对方的数字,这场谈话就变成了比价:对方要么匹配,要么拒绝,而你丢掉了"我为什么想留下"这条叙事。报方向(higher on base)不报数字,把话题留在价值和路径上。
4. either way 是最有分量的小词。
I'll give you an answer by Wednesday either way. 等于说:无论你这边能不能动,我周三都会给你确定答复。它同时给了对方压力(有截止时间)和尊重(我不会拖着你),是整场谈话里最体面的收尾。
5. 经理说 I can't match that number 时,别急着失望。
这句通常后面跟着"但是"。正确的接法是 I appreciate you being straight with me.,然后把话头转到能落地的部分:已经在流程里的涨薪、写进文档的标准、放进日历的日期。你不能什么都拿到,但你可以拿到确定的东西。

语调与发音提示
1. What would it take? 的重音在 take 上。
读成 What would it TAKE?。重音落在最后一个实词上,整句才有力;如果平着念,听起来像在念课文,对方也不会给你真清单。
2. I'd rather… 里的 rather 要弱读。
