求职面试:自我介绍、讲经历、答缺点、反问 HR

美国面试的标准流程是先电话初筛、再用工经理面、然后技术面或终面,全程两到四周。初筛通常是 Recruiter 打来,半小时左右,问的其实就三件事:你现在在做什么、为什么想换、期望薪资是多少。这一轮一般不淘汰人,但答崩了后面就没机会。
中美面试最大的差别是:美国面试是聊天式考核。面试官不会照着题库念题,他会顺着你的回答往下追问,中间还会插两句闲话(How's your day going?、Did you find the place okay?)。你不需要背稿,但必须能用一分钟讲清一段经历,并且在被追问细节时不掉线。
称呼和语气也不一样。美国面试官开口就是 Hi Wei, I'm Marcus.,直呼其名,不会出现 Mr. Smith 或者「面试官您好」。语气上也不流行谦卑:中文里「我经验不足,请多指教」翻过去只会显得没底气,美国人期待的是 Here's what I've done, and here's why it maps to this role.
还有一个中国人最容易吃亏的点:行为面试题要用 STAR 结构(Situation 情境、Task 任务、Action 行动、Result 结果)。面试官问 Tell me about a time you…,他想听的是你当时具体做了什么、结果怎么样,不是「我们团队如何如何」。讲的时候 I 和 we 必须分清楚:全说 we 像没有个人贡献,全说 I 像抢功。

级别这件事,值得单独说一句。 很多中国候选人把「级别」当成入职后自然会长出来的东西,结果进去才发现:同样的活,senior 和 staff 的薪资区间、股票额度、汇报关系完全不一样,而且级别一旦定下来,下一次调整至少要等一个评估周期。所以在谈钱之前把级别、团队、汇报线问清楚,不是斤斤计较,是省掉后面一年的别扭。
残障、医疗状况、基因信息、种族、肤色、宗教、性别、国籍属于联邦 EEOC 明令禁止问的范围;婚姻状况、年龄、是否打算要孩子不在联邦保护类别里,但被加州、纽约、马萨诸塞等二十多个州和不少城市写进了州法禁令。这些地方连过往薪资也不许问。
被问到不代表面试就完了,但你完全有权不回答,而且不需要解释理由。标准处理是先礼貌挡回去,再把话题拉回岗位本身:

口语小注
1. Tell me about yourself 不是让你背简历。
面试官想听的是九十秒的定位陈述:你是谁、做过什么方向、为什么来这儿。按年份从大学开始背,三十秒后对方就走神了。
2. I 和 we 的比例是面试里的隐形考点。
美国人非常在意你能不能分清个人贡献和团队成果。讲团队背景用 we(We were on a tight deadline.),讲你的动作必须用 I(I rewrote the retry logic.)。全用 we 的候选人,面试官记不住他做过什么。
3. 早期不报数字,是保护自己的价格锚点。
初筛阶段的标准回答就是反问区间:Do you have a range budgeted for this role? 只有在对方先给了区间之后,你才说 That's in the ballpark. 很多中国候选人被问到期望薪资就报一个数,报低了后面很难拉回来。
4. 初筛结尾一定要把流程和时间线问出来。
What are the next steps, and when should I expect to hear back? 这一句同时做三件事:显得你专业、让你知道要等多久、给你后面安排其他面试提供依据。
技术面:挑一个项目,被追问到底

Dev: Hey Wei, I’m Dev — I’m on the payments infra team, Marcus asked me to run this one. So here’s the plan: about forty minutes on one project you’ve worked on, then I’ll leave time for your questions. Pick something you can go deep on.

Dev: Great. Start with the shape of it. What does it do, and where does it sit?

你: So it sits between our order service and the card networks. When a customer asks for a refund, the order service publishes an event, we call the network, and we reconcile whatever comes back. Go and Postgres, Kafka for the event stream — nothing exotic.

你: The short version is exponential backoff with jitter, capped at three attempts, and the whole thing is keyed on an idempotency key we generate before the first call.

Dev: Why three and not five? And why jitter?

你: Three because the networks either respond in a couple of seconds or they’re down, so extra attempts mostly just add load. Jitter because without it all our clients retry at the same instant and we hammer them.

Dev: Okay, that’s a real answer. So what happens when the call times out but it actually succeeded on their end?

你: That’s the case the idempotency key is for. On the retry we send the same key, they recognize it and return the original result instead of refunding twice.

Dev: And if the duplicate shows up three days later, outside the retry window?

口语小注
1. 技术面真正的考点是「为什么」,不是「是什么」。
Why three and not five?、And why haven't you fixed it? 这类追问,面试官想确认的是这个系统是你做的、还是你只是碰过。每个设计选择都要能说出被放弃的那个方案,以及放弃它的理由。
2. 承认「能跑但很丑」比假装完美更安全。
It works, it's just painful to change. 是很加分的回答。美国工程师对遗留代码有共识,硬说自己的系统没有问题,反而会被追问到露馅。
3. 事故题必须落到「改了什么」。
讲事故只讲惊险过程拿不到分。标准结构是:怎么发现的 → 当时怎么处理的 → 事后改了什么制度。最后一块是面试官真正在听的。
4. I'd ask what you mean by cheaper 是这一场最值钱的一句。
开放题先澄清约束,是资深工程师和新手最明显的区别。类似的还有 Depends on the traffic profile — can I assume it's still peak-heavy? 先问清前提,再给方案。
5. 技术面最后一定会留时间让你提问。
What's the hardest part of this job that isn't in the posting? 比问技术栈有用得多,因为对方的回答会暴露团队的加班情况、成熟度和真实痛点。

口语小注
1. 行为题永远用 STAR 四段收口。
面试官问 Tell me about a time you…,他要的是情境 → 你的责任 → 你的动作 → 结果。少了最后一格,整段就变成讲故事。结果最好带数字,或者带一个制度上的改变。
2. 被问到违法问题时,拒答不需要理由。
I'd rather keep that out of the interview, if that's okay. 说完就停住,不要解释为什么不想答,也不要道歉。然后立刻给一个能聊的替代话题(Happy to talk about the travel, though.),这样对方有台阶下,面试不会僵住。
3. 缺点题的安全区是「曾经拖累过你、但不会影响这个岗位」的毛病。

口语小注
1. 反问环节要按顺序问,先问「级别和团队」,再问「政策和时间」。
级别决定后面的数字空间,团队决定你每天过得舒不舒服,这两个排在福利前面。一上来就问「有没有免费午餐」, recruiter 会立刻把你归类。
2. backfill 还是 new headcount,是判断岗位风险的第一问。
backfill(补缺)意味着这个位置有人做过、有明确的期待;new headcount(新增编制)意味着范围可能还在变。追问一句 Can I ask why they left? 完全正常,对方也预料到了。
3. 调薪周期一定要问到「我能不能赶上第一轮」。
Annual, in March 这句话对不同入职时间的人价值完全不同。十一月入职、三月就能进周期,和七月入职、要等八个月,差距是实打实的。问法就是 When would I be eligible for the first one?
4. 别在 HR 这一轮报数字。
HR 问 What number are you looking for?,标准回答还是 I'd rather see the whole offer first. Do you have a range for the level? 你这一轮说的任何数字,都会被原样带到给招聘经理的审批单上。
5. Recruiter 是你在公司里的唯一内线,态度要合作。
I don't want to leave you hanging 这类话很值钱——它把你从"候选名单上的一个人"变成"一个靠谱的人"。哪怕最后谈不拢,这层关系也别烧掉。

1. 级别没问清就谈钱,是最常见的亏钱方式。
同一个「高级工程师」的称呼,在不同公司的薪资区间、股票额度和汇报关系可能差一整级。先把 level 和 scope 问清,再问 range,顺序反了,你就只能在一个已经定好的框里讨价还价。
2. 问差别要用「senior 负责什么、staff 不负责什么」。
What's the difference in scope? 如果对方只给头衔,就追问一层:What does senior own here that staff doesn't? 这个问题问出来,对方会给你一套判断标准,那套标准就是你后面一年的工作表。

面完 24 小时内发一封三五行的邮件:谢谢时间、补一句面试里聊到但没答好的点、重申兴趣。发完再在 LinkedIn 上加面试官,附一句 Great talking with you today.。在美国,LinkedIn 才是职业人脉的主场,名片基本没人用。
2. We'll keep you posted 不等于录取。
We'll keep you posted. / We'll be in touch. 只是"有消息会告诉你"。真正的推进信号是具体动作:约下一轮、要推荐人、问入职时间。而 We're moving forward with other candidates. 就是拒信,别追问原因。
3. I'll try 在美国人耳朵里像承诺。
中文的"我试试"能进能退,英文的 I'll try to get that done 会被当成"你会做完"。面试里被问到不会的东西,别用 I'll try,给时间点:I haven't used Kafka in production, but I've used similar tooling. Give me two weeks and I'd be productive on it.
4. 面试全程只讲三件事:你做过什么、你怎么判断、结果是什么。
其他的(团队多好、公司多大、你多努力)在美国面试官那里都不加分。五幕对话里所有句型的共同结构都是这一套,练的时候可以拿自己的项目往里套。
